Introduction: The present study aimed to conduct a meta-analysis of the effect of career plateau on turnover intention among healthcare workers.
Methods: This applied study was conducted using the meta-analysis method based on the PRISMA protocol. The statistical population comprised 1,584 studies identified from reputable national and international databases, published between October 2000 and February 2026. After applying inclusion and exclusion criteria, 24 studies with a total sample size of 8,381 participants were deemed eligible for analysis. Data were analyzed using Comprehensive Meta-Analysis (CMA) software, version 2, employing a random-effects model.
Results: The results indicated that career plateau had an effect size of 0.37 on turnover intention. Among the different dimensions of career plateau, hierarchical plateau demonstrated the greatest impact with an effect size of 0.54. Additionally, job content plateau showed a significant relationship with turnover intention, with an effect size of 0.36.
Conclusion: Career plateau, particularly its hierarchical dimension, is a key factor in increasing employees' turnover intention among healthcare organization workers. Implementation of career development programs may be effective in reducing this negative effect.
